Here are the answers to some questions you might have...

How many supervisors can participate at one time?

You can include as many supervisors as you'd like, since our sessions are virtual. We use lots of breakouts rooms and other ways to engage your learners, so large groups are fine with us.

If you have just one supervisor, choose the One-on-One Learning program for one participant above.

If you have 2 or 3 participants, we can create a hybrid option. Schedule a call with Amy to talk about your needs.

Who is the ideal participant for Launch Into Leadership?

The ideal participant is a new or emerging supervisor who wants to build self-awareness, communication skills, performance management techniques, and other basic frameworks for success. More experienced, mid-level or senior leaders who need to refine their leadership habits or prepare for the next level in their careers would likely benefit from our more extensive one-on-one coaching engagements or our Lead Ignited program.

FAQ image

How do I know the frameworks taught in Launch Into Leadership will stick?

Our goal is to achieve your goals. So, we begin by meeting with you to understand your objectives. We encourage participants to meet with their supervisors following our sessions to share what they've learned and identify ways to implement their new frameworks on the job. Participants' managers receive a Manager's Toolkit outlining each session and providing coaching questions to build accountability and sustainability of the participants' new skills.

How are the sessions structured?

For our one-on-one participants, we typically schedule our sessions every 2-3 weeks. In between, they complete our online learning modules. This ensures they can manage the learning load, build new skills, and get personalized attention to address their unique needs.

For our group program, we typically schedule the one-hour learning sessions every two weeks spanning a four month period. This gives the participants time to practice their new skills in between. To expedite the program, we can double-up on topics by offering two hour sessions. We'll work to meet your scheduling needs.

What is the cost?

At Work Ignited, we recognize that the fee for our services is your investment in anticipation of higher levels of performance and ultimately, greater financial return. So we strive to offer our high quality service at a fair value.

The fee for the one-on-one learning option is $1,497 including coaching time, access to the online learning modules for one year, and the Everything DiSC Profile.

Group programs are priced based on the number of participants and the structure of the sessions. Schedule a call with Amy to talk about options.

The best time to help your leaders succeed is today.

So many new and emerging leaders started working in the work-from-home/hybrid workplace era. As a result, they haven't had the exposure to high performing leaders or the time to dedicate to building their own supervisory skills. Now, they are scrambling (or relying on you) to manage day-to-day tasks, build accountability, and grow their teams.

I truly believe that there's never been a better (or more important) time to double down on building supervisory skills. Today's workforce is looking for supervisors who are fair, firm, and friendly. Your super-doers can be turned into super-supervisors in just a short time. They just need proven frameworks and an intentional learning process to build the habits that will lead to their success.

I want your supervisors to feel proud of what they accomplish and confident in what thet can achieve.

Let's chat to get Launch Into Leadership scheduled for your supervisors.

Choosing Pre-Employment Tests

5 Non-Negotiables When Choosing Candidate Assessments

September 07, 202610 min read

Quick Answer

The right candidate selection assessment comes down to five things: a valid model that ties to what's important to your organization, job-specific criteria instead of a one-size-fits-all score, simple administration and interpretation, ongoing support after you buy it, and a tool that keeps delivering value long after someone's hired. Get those five right and everything else, including price, tends to sort itself out.

If you've known me long enough, you know I've been helping HR leaders and business owners get the most out of their pre-hire assessments for almost 30 years. So let's cut through the marketing copy and talk about what actually separates a tool worth your budget from one that's going to sit unused after a few months.

Begin With the End in Mind

One of the most unfortunate things I hear from HR and talent acquisition professionals is that they are struggling with their pre-employment assessments.

I hear some version of the same complaints over and over:

  • "We ran the assessment, made the hire, and then never touched the results again."

  • "The model is so complicated, we were told we'd need to certify everyone or call an expert just to interpret the results."

  • "We've been using this tool for so long, but I don't know if it's telling us anything useful."

  • "Every candidate gets the exact same report, whether they're applying for the loading dock or the corner office."

  • "We picked the cheapest option, and I'm not even sure if we're getting our money's worth."

  • And, the most frustrating complaint that I hear, "we had a question about someone's results last month and couldn't get anyone from the vendor to call us back."

Nine times out of ten, when I dig into what's actually going on, it comes back to the same root cause: nobody sat down before they bought the tool to get clear on what they actually wanted to achieve. Or, their needs have evolved and their tools and practices haven't kept up with the changes.

Let's look at 5 things to look for when choosing a candidate selection assessment. Knowing what you need will ensure you get the right tool, process, and support to get the most from your investment.

5 Things to Look for When Choosing a Candidate Selection Assessment

1. A Valid Model That Ties to What's Important for Your Organization

First, let's keep you out of trouble. For candidate selection, you want a “scientifically validated” tool that's backed by research and meets the criteria for use as a pre-hire assessment. I'm seeing a bunch of vendors popping up who want to build a few questions into an AI agent and call it a day. That isn't scientific or valid, nor is it ensuring that you're measuring the right things.

That brings me to the second aspect of the model. Does the assessment measure attributes that are important to your organization? Perhaps you've defined strategic goals, organizational values, or leadership competencies, or you just know that certain traits are essential for success in your culture. If those attributes aren't in the model, the resulting data isn't going to tell you what you need to know.

Make sure your assessment actually measures what's important to you in a valid and reliable way.

2. Job-Specific Profiles, Not a Generic Report

A lot of tools give every candidate, for every job, the same handful of scores and call it a day. That's a problem, because traits like “high conscientiousness” means something different for an accounts payable clerk than they do for an outside sales rep chasing new business.

The tools worth paying for let you compare a candidate against a performance model built for a specific job, not a generic personality snapshot. Some vendors offer access to a library of pre-built, researched performance models across hundreds of roles, so you're not starting from scratch every time you open a new req. Others let you build custom models from your own top performers. Either way, job-specific beats generic every time.

3. Ease of Use for HR, Hiring Managers, and Your Candidates

The HR team will dread using a platform that's difficult to administer, hiring managers will ignore data they find confusing, and candidates won't finish an assessment that feels like a slog. Look for a platform that makes it easy to tee up assessments, one that allows candidates to register themselves, and even one that automatically sends results to you and the hiring manager.

The results should translate the data into plain language you can act on in an interview, not a stack of raw numbers you need a psychology degree to interpret. On the candidate's end, look for something that respects their time. If it takes ninety minutes and feels like a chore, you're going to lose good candidates through the process.

4. More Than a One Trick Pony

Do people still use that expression? The phrase comes from old circus shows where a performing pony would come out, do a single trick, and leave the ring. The complaint I hear most often is the easiest one to prevent: “we ran the assessment, made the hire, and then never touched the results again.” An assessment that's only useful in the hiring process isn't really that useful.

Supplemental reports are where the real return on investment lives: coaching reports that help you develop the people you just hired, succession planning reports that help you see who's ready for what's next, and team reports that show you how a group of individuals is actually going to function together. A tool that only helps you make the hiring decision and then goes silent is leaving most of its value on the table.

Also worth checking: does the tool offer role-specific versions for positions such as sales or various levels of leadership? Does the tool provide researched job profiles to use as a basis for designing your own performance models? That kind of range means one tool can follow a person from candidate, to new hire, to high performer, to team contributor, to manager, to leader, instead of you buying a different solutions at every stage.

5. Ongoing Support, Because You Will Have Questions

This is the one people forget to ask about until they need it. What happens after you buy? Is there a real person you can call when a report doesn't make sense, or when you're trying to decide between two close candidates? Is training included or is it an extra line item? Who can support your organization when the internal administrator is on vacation or if you have turnover in your HR department?

A tool with no support behind it is just software. A tool with support behind it, including a real path to learning it inside and out if you want to, becomes part of how you actually make a difference with data in your organization.

What Should a Candidate Selection Assessment Actually Cost?

Let's talk about the part everyone's actually wondering. The range is broad. A basic skills test can cost $30 whereas executive-level assessments with a psychologist debrief can cost over $1,500.

Here's my honest take after 25+ years of doing this: you don't want the cheapest option on the market and you don't need the most expensive one either. Too-good-to-be-true priced tools usually cut corners somewhere, thin validity research, no job-specific models, or no support when you need it. That shows up later as a bad hire that costs you far more than you saved upfront and a whole lot of headaches down the road. But you also don't need to spend $500 per candidate to get a tool that's genuinely well-built, well-validated, and easy to use. The sweet spot is a tool priced for real, sustained use, not a luxury purchase and not a bargain-bin shortcut.

My Favorite Candidate Screening Assessment

Because I strive to make sure that my clients use a tool that aligns with their organizational and recruiting objectives, I have a variety of tools that can be used to assess personality, critical thinking, emotional intelligence, and other attributes.

The one that solidly meets the 5 non-negotiables that I described above is PXT Select. It simply checks all the boxes: decades of strong validity research behind it, a library of 300-plus job-specific performance models, role-specific versions like the Leader and Sales reports, and supplemental reports for onboarding, coaching, succession planning and more that keep working for you well past the hiring decision.

There's also a no-cost way to bring this expertise in-house with our PXT Select Expert Practitioner Training, a free, self-paced course that teaches you how to use PXT Select assessments across the entire employee life cycle, not just hiring. You don't enroll through a website, you just reach out to me directly at [email protected]. I'll get you started and support you in the future.

Questions People Often Ask Me

Is a more expensive assessment always more accurate?

Not necessarily. A well-validated $200 tool that can be tailored to the unique needs of a position can easily outperform a poorly-matched $1,000 one or an over-priced annual subscription that doesn't give you what you need.

How do I know if a tool's validity claims are legitimate?

Ask for the actual research, not the marketing page. A legitimate vendor can point you to technical manuals or published studies showing correlation with job performance. Vague language with no numbers attached is the red flag to watch for.

Do I need a different assessment for every type of role?

Not necessarily a different assessment, but rather job-specific performance models or reports within whatever tool you choose. The best tools let you compare candidates against a model built for an actual role, whether that's through a pre-built library or a custom-built profile, or report formats tailored for different positions or levels within the organization.

Can a good pre-employment test help after someone's hired, or is it just for screening?

The best ones absolutely go beyond hiring. Look for supplemental reports that support onboarding, coaching, training, succession planning, career counseling, team building, etc. That's where a lot of the long-term value and return on investment actually comes from.

What's a reasonable amount of time to ask a candidate to spend on an assessment?

Personality questionnaires typically take 15-20 minutes to complete. Critical thinking questionnaires typically take longer. Assessments that look at multiple facets of an individual could be upwards of an hour. Longer than that and you risk good candidates abandoning the process before you ever see their results.

Is it worth paying for ongoing support and training, or can I just figure it out myself?

I'd always say pay for it, or at minimum, make sure it's included. Reports only create value when someone knows how to read and use them well. Support is what turns a data report into an actual hiring decision. At Work Ignited, we typically provide ongoing support at no charge, as long as you continue to purchase your assessment products from us.
